摘要
目的 为提升住院医师规范化培训的质量,完善住院医师的规范化培训过程,通过梳理住院医师规范化培训师资胜任力指标,构建一个完整的住培师资胜任力模型.方法 采用文献研究法、行为事件访谈法、词频分析法和工作分析法提取胜任力指标,用德尔菲专家咨询法收集专家意见,构建胜任力模型.结果 通过文献研究和深入访谈等方法形成问卷初步框架,进行2轮专家函询,问卷有效回收率均为100.00%,专家权威系数>0.7,总体肯德尔和谐系数分别为0.353(P<0.001)和0.403(P<0.001),各指标的重要性评分均值均>3.0,变异系数均<0.25.最终构建包含职业素养、个人提升能力、专业能力、教学能力、沟通与管理能力5个一级指标、16个二级指标和50个三级指标的住培师资胜任力模型.结论 研究构建了一个相对完整的住培师资胜任力模型,其具备充分的理论基础、细致的体系维度和全面的指标内容.同时对该模型进行了初步应用后发现,在目前住培工作中,住培师资与住培学员的关注点不同,住培师资胜任力仍需进一步加强.
Abstract
Objective To improve the quality of standardized training for residents and improve the process of standardized training for residents,this study constructed a complete competency model of resident training teachers by combing the competency indicators of standardized training for residents.Methods The methods of literature study,behavioral event interview,word frequency analysis and job analysis were used to extract the competency index,and Delphi expert consultation method was used to collect experts'opinions and construct the competency model.Results Through literature research and in-depth interviews,the preliminary framework of the questionnaire was formed,and two rounds of expert inquiry were conducted.The effective recovery rate of the questionnaire was 100.00%,the expert authority department was>0.70,and the overall Kendall harmony coefficient was 0.353(P<0.001)and 0.403(P<0.001),respectively.The average importance scores of all indicators were>3,and the coefficient of variation was<0.25 Finally,the competency model of residential training teachers is constructed,which includes five first-level indicators,16 second-level indicators and 50 third-level indicators:professional quality,personal improvement ability,professional ability,teaching ability and communication and management ability.Conclusion This study constructs a complete competency model of residential training teachers,which has sufficient theoretical basis,detailed system dimensions and comprehensive index content.At the same time,after the preliminary application of the model,it is found that in the current residential training work,the concerns of residential training teachers and students are different,and the competency of residential training teachers still needs to be further strengthened.
