The Construction and Implementation Path of the"Three Pillars"Human Resource Management Model for Gig Workers from the Perspective of Platform Ecosystem
The rise of the platform economy and gig economy has disrupted the conventional employer-employee labor dynamic and created a gig platform ecosystem characterized by tripartite collaboration,unity,and interaction among gig workers,intermediary platforms,and requesters.Within this ecosystem,the design and implementation of HRM in the gig economy is no longer confined to the responsibilities of human resources professionals and line managers but requires the joint participation of these entities.Because of the diversity of participating entities and changes in employment relationships and management approaches,that traditional HRM models can no longer meet the requirements for the smooth operation of gig platforms.Therefore,there's an urgent need to reform these models and explore practices suitable for the gig economy to maintain effective communication and value creation among all parties within the ecosystem.To address these issues,our study begins with a thorough examination of the challenges currently faced by gig workers'human resource management from the perspective of platform ecosystem.Concurrently,we develop a comprehensive human resource management model for gig workers,grounded in the platform ecosystem framework.Subsequently,this research recognizes the human resources business partner(HRBP)as an essential enabler within the three-pillar human resource management framework designed for the flexible staffing system.We devise a tripartite game payoff matrix for the HRBP and analyze its tripartite evolutionary game equilibrium.Moreover,numerical simulations are conducted to examine the strategic evolution paths for each participant,confirming the effectiveness of the evolutionary stable strategies.Finally,integrating the findings from the evolutionary game,we propose a practical approach for implementing the"three-pillar"HRM model for gig workers,focusing on value creation,distribution,realization,and protection.This study finds that:(1)The"three-pillars"HRM model for gig workers represents an innovative approach that leverages algorithms as a decision-making tool,a data platform for information support,and the principle of"everyone is a human resources business partner(HRBP)"as its design philosophy.This model aims to enhance human resource management through functional efficiency,professionalism,and digitalization,thereby facilitating multilateral collaboration and value co-creation among all ecosystem participants.The three main pillars of the gig worker human resource management model comprise the gig platform algorithm,the gig data center,and the tripartite entities within the gig platform ecosystem.(2)The tripartite evolutionary game equilibrium analysis results of HRBP show that only when the three parties of HRBP adopt an active participation strategy can the gig platform human resource management maximize the co-creation of platform value.(3)To promote the application and implementation of the"three-pillar"HRM model for gig workers,it is essential to reinforce the primary role of HRBP within the gig workers'"three-pillars"HRM.Collaboration across various domains for constructing a comprehensive gig worker data ecosystem and the seamless integration of platform COE intelligence with human-centric approaches is also very crucial.Additionally,there is a need to develop an integrated regulatory mechanism that spans both internal and external domains for the effective management of gig workers'human resources.On a theoretical level,the"three-pillar"HRM model proposed by this study aims to enhance the level of collaboration and cooperation among all participants within the platform ecosystem,and thereby promote stable development of the platform ecosystem.In practical applications,this model has significantly optimized the working environment and career growth pathways for gig workers,while also constructing a more equitable and transparent management ecosystem for other stakeholders on the platform.Moreover,the"three-pillars"model for gig work has driven continuous improvement and innovation in policy-making and operational processes for gig human resource management,laying a solid foundation for the healthy development of the sharing economy sector.
