工作意义缺失对自主性动机的影响机制研究——基于新生代员工的行为与认知神经科学实验

本文以新生代员工为例,通过认知神经科学实验研究方法获得行为、脑电和主观相结合的多模态数据,从工作困惑和工作枯燥维度实证研究了工作意义缺失对自主性动机的影响及内在机制.研究发现:(1)工作困惑正向影响自主性动机,个体在后续任务中的任务绩效无差异,但在后续任务中诱发更大的奖赏正波(RewP)和RewP赢输差异波波幅,任务参与度和意义追寻感显著提高;(2)工作枯燥正向影响自主性动机,个体在后续任务的任务水平内在动机显著增强、无聊程度显著降低,任务水平内在动机在工作枯燥与 自主性动机关系间起中介作用.研究结论为工作意义缺失对自主性动机的补偿机制提供行为与神经实验的科学证据,拓展了工作意义缺失的相关研究,并对实践中的员工激励具有重要的管理启示.
Influence Mechanism of Meaningful Absence of Work on Autonomous Motivation:Based on Behavioral and Cognitive Neuroscience Experiments of the New Generation Employees
Taking the new generation employees as an example,this paper obtains multi-modal data combining behavior,EEG and subjectivity through cognitive neuroscience experimental research methods,and empirically studies the influence mechanism of meaningful absence of work on autonomous motivation from work confusion and work dullness.The results show:(1)Work confusion positively affects autonomous motivation.There is no difference in the task performance of individuals in the follow-up tasks,but it induces larger RewP and RewP win-loss difference waves,and significantly improves task engagement and sense of meaning seeking in the follow-up tasks.(2)Work dullness positively affects autonomous motivation.The intrinsic motivation at task level is significantly enhanced and the boredom level is significantly reduced in the follow-up tasks.The intrinsic motivation at task level plays a mediating role in the relationship between work dullness and autonomous motivation.The conclusion provides scientific evidence of behavioral and neural experiments on the compensation mechanism of meaningful absence of work to autonomous motivation,expands the relevant research on meaningful absence of work,and has important management implications for employee motivation in practice.
