摘要

目的 分析连续性血液净化护士工作嵌入现状及相关影响因素.方法 采用便利抽样法选取2023年10-12月5个省份8家医院的145名连续性血液净化护士为研究对象,采用一般情况调查表、工作嵌入量表、护士工作环境量表和离职意愿量表对其调查.结果 连续性血液净化护士工作嵌入总均分为(3.62±0.64)分;护士工作环境感知总均分为(3.15±0.54)分;离职意愿总均分为(2.14±0.77)分.多元线性回归分析显示,工作嵌入的影响因素包括离职意愿、用工性质、护士工作环境、生育状况和学历(P<0.05),可解释总变异的40.7%.结论 连续性血液净化护士的工作嵌入处于中等水平,管理者可根据其影响因素,制定针对性的管理策略,以改善护士工作环境、降低离职意愿,提高工作嵌入水平,从而达到稳定连续性血液净化护理人才队伍的目的.

Abstract

Objective The purpose of this study is to analyze the current status and related influencing factors of continuous blood purification nurse work embeddedness.Methods From October to December,2023,145 continuous blood purification nurs-es were selected by convenient sampling method,and were investigated by general situation questionnaire,job embeddedness scale,nurses'working environment scale and turnover intention scale.Results The total mean score of work embeddedness of continuous blood purification nurses was(3.62±0.64).The total mean score of nurses'perception of working environment was(3.15±0.54).The overall mean score of resignation intention was(2.14±0.77).Multiple linear regression analysis showed that the influencing factors of job embedding included turnover intention,employment nature,nurses'working environment,fertility status and education(P<0.05),which could explain 40.7% of the total variation.Conclusion The work embeddedness of continuous blood purification nurses is at a medium level.The nursing managers can formulate targeted management strategies according to their influencing factors to improve the working environment of nurses,reduce the willingness to leave and improve the level of job embedding,so as to achieve the goal of stabilizing the continuous blood purification nursing talent team.
