Analysis of the Multiple Mediating Effects on the Impact of Career Plateau Status on the Turnover Intention of Primary Medical Personnel in Jilin Province
Objective:To explore the impact of career plateau on turnover intention of grassroots medical personnel in Jilin province,analyze the multiple mediating effects of organizational commitment and work engagement between the two,and provide theoretical basis for reducing the turnover intention of grassroots medical personnel.Methods:A questionnaire survey was conduc-ted on 720 grassroots medical personnel in Jilin Province using the Career Plateau Scale,Organizational Commitment Scale,Work Engagement Scale,and Turnover Intention Scale.Results:There was a significant correlation between the career plateau,organiza-tional commitment,work engagement,and turnover intention of grassroots medical personnel(P<0.01).The impact of career plat-eau on turnover intention could be achieved through the following pathways:the direct effect of career plateau(β=0.110),inde-pendent intermediary role through organizational commitment(β=0.132),independent intermediary role through work engagement(β=0.099).Chain mediated role through organizational commitment and work engagement(β= 0.028).Conclusion:Career plat-eau can not only directly predict turnover intention of primary medical personnel in Jilin Province,but also indirectly predict turn-over intention through the multiple mediating effects of organizational commitment and work engagement.
