新疆基层全科医生职业认同与工作满意度现况及其影响因素

摘要
目的:分析新疆基层全科医生职业认同与工作满意度现状及其影响因素,为基层全科医生队伍稳定和发展提供参考依据.方法:于2023 年4-6 月,采用多阶段分层随机抽样方法选取新疆 1370 名基层全科医生对其职业认同与工作满意度现状开展问卷调查.结果:1370 例新疆基层全科医生职业认同总均分为2.00(1.20);工作满意度总分为46.00(18.00);不同性别、机构、科室、岗位方向的基层全科医生职业认同得分具有显著性差异(P<0.05);不同年龄、学历、工作年限、职业发展、月收入,以及长期从事全科医疗工作意愿不同意愿的基层全科医生职业认同及工作满意度得分差异显著(P<0.05);年龄、所在机构、科室、学历是基层全科医生职业认同的影响因素(P<0.05);职业发展机会和从事全科医疗工作意愿是基层全科医生职业认同和工作满意度的主要影响因素(P<0.01).结论:新疆基层全科医生职业认同感低,工作满意度不高,需要明确全科职业前景,优化福利待遇,重视全科医学科在医院里的独特性,改善工作环境,留住现有全科人才,吸引青年医生加入队伍,保障基层医疗服务质量.
Abstract
Objective:To investigate the status quo of professional identity and job satisfaction of grass-roots general practi-tioners in Xinjiang and analyze its influencing factors,so as to provide reference for the stability and development of general practi-tioners.Methods:From April to June 2023,A multi-stage stratified random sampling method was used to select 1370 grassroots in-service general practitioners to conduct a questionnaire survey.Results:The total score of professional identity of 1370 grass-roots general practitioners in Xinjiang was 2.00(1.20).Overall job satisfaction score 46.00(18.00).There were significant differ-ences in the professional identity scores of general practitioners in different gender,institutions,departments and general practice positions(P<0.05).The scores of professional identity and job satisfaction of general practitioners with different age,education,working years,general professional development,monthly income,willingness to engage in general practice were significantly dif-ferent(P<0.05).Age,institution,department and educational background were the factors influencing the professional identity of general practitioners(P<0.05).Career development opportunity and willingness to engage in general practice were the main influ-encing factors of professional identity and job satisfaction of general practitioners(P<0.01).Conclusion:Grass-roots general prac-titioners in Xinjiang have low professional identity and low job satisfaction.It is necessary to clarify the career prospects of general practitioners,optimize welfare benefits,attach importance to the uniqueness of general practitioners in hospitals,improve the work-ing environment of grass-roots medical institutions,retain existing general practitioners,attract young doctors to join the team,and guarantee the quality of grass-roots medical services.
