摘要
目的:分析贵州省毕节市乡村医生的工作满意度及其影响因素,为乡村医生队伍建设提供参考.方法:2023 年2-5 月,对毕节市1015 名乡村医生进行问卷调查,通过单因素分析、线性回归分析和结构方程模型,探讨影响乡村医生工作满意度的因素.结果:毕节市乡村医生工作满意度总评分为(8.65±2.26),执业资格、日工作时长、周工作天数、月收入水平不同的乡村医生的工作满意度存在差异(P＜0.05).回归分析和结构方程模型分析显示组织与资源管理、执业资格、周工作天数是影响乡村医生工作满意度的重要因素,效应值分别为0.77、-0.08和-0.09.结论:毕节市乡村医生工作满意度有待提升,其工作满意度主要受到组织与资源管理、执业资格和周工作天数等因素影响.建议采用多样化培训方式、完善激励机制、扩招卫生人员以及加大对村卫生室的设备设施投入,以提高乡村医生工作满意度.
Abstract
Objective:To explore the work satisfaction status of village doctors in Bijie city of Guizhou province,analyze their influencing factors,and provide a reference for the construction of the village doctor team.Methods:The study surveyed 1015 vil-lage doctors in Bijie city by questionnaires from February to May 2023 and found the factors affecting the work satisfaction of village doctors through one-way analysis of variance,linear regression analysis and structural equation modeling.Results:The results of the study showed that the overall work satisfaction rating of village doctors in Bijie city was(8.65±2.26),and there were differ-ences(P＜0.05)in the work satisfaction of village doctors with different practice qualifications,daily working hours,weekly work-ing days,and monthly income level.Regression analysis and structural equation modeling showed that organization and resource management,practicing qualification,and number of working days per week were significant factors influencing the work satisfac-tion of village doctors,with effect values of 0.77,-0.08 and-0.09,respectively.Conclusion:Work satisfaction of village doctors in Bijie city needs to be improved,and the main influencing factors of work satisfaction are organization and resource management,practicing qualification and weekly working days.It is recommended to adopt diversified training methods,improve incentive mecha-nisms,expand the recruitment of health personnel,and increase the investment in equipment and facilities for village health offices in order to improve the work satisfaction of village doctors.
