Research on job satisfaction and influencing factors of primary medical post based on two-factor theory
Objective To understand the post satisfaction of primary medical care and its influencing factors,and formulate improvement measures.Methods From July to August 2021,an online survey was conducted on the demographic characteristics and job satisfaction of all primary medical institutions in a district of Nanjing.Results In this study,a total of 866 questionnaires were issued,862 were valid,and the effective recovery rate was 99.5%.The satisfaction score was(3.55±0.77)points.In terms of health care factors,the satisfaction ratio of different gender,position,and employment form was statistically significant(P<0.05).In terms of motivation factors,there were no statistical significances among different gender,age,education,professional title,position,working years,and employment form(P>0.05).There were statistically significant differences in satisfaction of continuing training,political security,professional title promotion,welfare level,salary level,and job promotion among different gender groups(P<0.05).There were statistical significances in the satisfaction of task enrichment,further training,job stability,and job promotion among different posts(P<0.05).There were statistically significant differences in job stability,welfare level,and salary equity satisfaction among different employment form groups(P<0.05).Multivariate logistic regression analysis showed that task enrichment(OR=1.779,95%CI:1.110-2.851),welfare level(OR=1.977,95%CI:1.200-3.257),salary level(OR=1.752,95%CI:1.024-2.998)and salary equity(OR= 1.957,95%CI:1.207-3.172)were the influencing factors of job satisfaction(P<0.05).Conclusion It is suggested that the emphasis should be placed on health care factors,supplemented by incentive factors,which can be started from many aspects,such as optimizing talent structure,constructing information integration,expanding financial subsidies,and perfecting performance appraisal system.
