研究型医院人才队伍建设及路径探索

研究型医院发展战略布局和储备研究型人才在临床型医院向研究型医院转变中起着关键作用.目前在我国大型公立医院中,由于卫生人力资源总体不足、对研究型医院的建设认识不到位、缺乏复合型人才培养机制等,专职科研人员占比总体较低,研究型人才队伍建设还处在起步阶段.本文在对医院现有各学科的人才摸底的基础上,对各学科进行了一次"全面体检"和"大会诊",掌握了学科发展的第一手资料,梳理了不同年龄层次的后备研究型人才,厘清了不同学科的人才优势和隐忧.通过院内岗位设置、内培外引相结合,采用多种方式加强临床研究队伍的培养,不断优化人才结构,为医院人才梯队建设提供一个新的思路.
Abstract
The strategic layout of research hospital development and the reserve of research talents play a key role in the transformation of clinical hospitals into research hospitals.At present,in China's large public hospitals,due to the overall shortage of health human resources,lack of awareness of the construction of research hospitals,and lack of inter-disciplinary talent training mechanism,the proportion of full-time researchers is generally low,and the construction of research talent team is still in its infancy.In this paper,on the basis of the existing hospital talent mapping of various disciplines,a"comprehensive physical examination"and"consultation"of various disciplines were carried out.The first-hand information of the development of the disciplines was grasped,the reserve research talents of different age groups were sorted out,and the advantages and hidden concerns of different disciplines were clarified.Through the combination of internal post setting,internal training and external introduction,a variety of ways are adopted to strengthen the training of clinical research team,continuously optimize the talent structure,and provide a new idea for the hospital talent echelon construction.
