科技创新人才创造力影响因素的实证分析

本文围绕科技创新人才创造力的影响因素展开实证分析,基于既有文献,结合德尔菲法论证,确立科技创新人才创造力的影响因素,构建结构方程模型,通过向天津市科技创新人才发放问卷,研究最适创造力年龄、团队以及各组织社会等因素的重要性排序,并依据问卷数据构建结构方程模型.结构方程模型证实,科技创新人才科研心理对创造力起到正向作用.理工农医类结构方程路径显示,科技创新人才的组织、社会、家庭和心理品质因素通过科研心理间接对创造力起正向作用.但在哲学人文社科类样本中,社会和公共政策因素对心理品质、团队因素对科研心理两条影响路径影响未被证实.基于实证研究结果和问卷调查,建议从工资待遇、职业发展、科技支持(项目、团队、平台、交流)、科学评价与激励保障方面进行改进,以提高科技创新人才的创造力.
An Empirical Study on the Influencing Factors of Creativity in Scientific and Technological Innovation Talents
This article focuses on an empirical study of the influencing factors of Scientific and Technological Innovation Talents'creativity.Based on existing literature and expert Delphi method,the influencing factors of Scientific and Technological Innova-tion Talents'creativity were identified,and a structural equation model was constructed.By distributing questionnaires to Scientific and Technological Innovation Talents in Tianjin,the study ranked the importance of factors such as optimal age for creativity,team,and various organizational and social factors.A structural equation model was constructed based on the questionnaire data.Thismodel con-firmed that the scientific research psychology of Scientific and Technological Innovation Talents has a positive effect on creativity.The structural equation path for the fields of science,engineering,agriculture,and medicine indicated that organizational,social,family,and psychological factors indirectly positively influence creativity through scientific research psychology.However,in the sam-ples from philosophy,humanities,and social sciences,the influence paths of social and public policy factors on psychological qualities and team factors on scientific research psychology were not confirmed.Based on the empirical research results and questionnaire survey,it is suggested that improvements should be made in terms of salary,career development,technological support(projects,teams,platforms,exchanges),scientific evaluation,and incentive guarantees to enhance the creativity of Scientific and Technological Inno-vation Talents.
