The Effect of Emotional Labor on Nurses'Turnover Intention:The Role of Occupational Embeddedness and Positive Emotion
Objective:To explore the effect of emotional labor on nurses'turnover intention,as well as the mediating role of occupational embeddedness and the moderating role of positive emotion.Methods:532 nurses from a tertiary hospi-tal in Shandong Province were selected by convenience sampling to conduct a questionnaire survey.Results:Surface act-ing had a positive effect on turnover intention,and occupational embeddedness played a mediating role on the relationship between surface acting and turnover intention.Positive emotion played a moderating role on the relationship between sur-face acting and turnover intention.Deep acting negatively affected turnover intention,and occupational embeddedness played a mediating role on the relationship between deep acting and turnover intention.The moderating effect of positive emotion in the relationship between deep acting and turnover intention was not significant.Conclusion:The two different strategies of emotional labor had opposite effects on turnover intention,which may be caused by the opposite effects of dif-ferent emotional labor strategies on occupational embeddedness.Positive emotion only moderated the relationship between surface acting and turnover intention.The higher the positive emotion,the weaker the positive impact of surface acting on turnover intention.
