目的:探究工作场所不文明行为与医务人员动态工作投入的关系,以及情感反刍在其中的中介作用和正念的调节作用.方法:采用经验取样法对141名三甲医院医务人员进行为期10个工作日的问卷调查.结果:①工作场所不文明行为对医务人员动态工作投入具有负向影响(β=-0.442,P<0.001);②情感反刍在工作场所不文明行为与动态工作投入的关系中发挥中介作用,中介效应值为-0.153(P<0.001);③正念在工作场所不文明行为和情感反刍之间发挥负向调节作用(β=-0.151,P<0.05);④正念对工作场所不文明行为通过情感反刍间接影响动态工作投入的过程发挥正向调节作用.结论:工作场所不文明行为不仅可以直接影响医务人员的动态工作投入水平,还可以通过情感反刍间接影响医务人员的动态工作投入,而正念可以适度缓和工作场所不文明行为通过情感反刍对动态工作投入的影响.
The Impact of Workplace Incivility on the Dynamic Work Engagement of Healthcare Personnel
Objective:To explore the impact of workplace incivility on the dynamic work engagement of healthcare per-sonnel,as well as the mediating role of affective rumination and the moderating role of mindfulness.Methods:A 10-day ex-perience sampling method was employed to survey 141 healthcare personnel from a tertiary hospital.Results:①Work-place incivility negatively impacted the dynamic work engagement of healthcare personnel(β=-0.442,P<0.001);②Affec-tive rumination mediated the relationship between workplace incivility and dynamic work engagement,with a mediation ef-fect value of-0.153(P<0.001)for the indirect mediating effect;③Mindfulness negatively moderated the relationship be-tween workplace incivility and affective rumination(β=-0.151,P<0.05);④Mindfulness positively moderated the indirect ef-fect of workplace incivility on dynamic work engagement through affective rumination.Conclusion:Workplace incivility not only directly impacts the dynamic work engagement level of healthcare personnel but also indirectly affects dynamic work engagement through affective rumination.Additionally,mindfulness can moderate the impact of workplace incivility on dynamic work engagement by mitigating affective rumination.
