The Impact of Workplace Incivility on the Dynamic Work Engagement of Healthcare Personnel
Objective:To explore the impact of workplace incivility on the dynamic work engagement of healthcare per-sonnel,as well as the mediating role of affective rumination and the moderating role of mindfulness.Methods:A 10-day ex-perience sampling method was employed to survey 141 healthcare personnel from a tertiary hospital.Results:①Work-place incivility negatively impacted the dynamic work engagement of healthcare personnel(β=-0.442,P<0.001);②Affec-tive rumination mediated the relationship between workplace incivility and dynamic work engagement,with a mediation ef-fect value of-0.153(P<0.001)for the indirect mediating effect;③Mindfulness negatively moderated the relationship be-tween workplace incivility and affective rumination(β=-0.151,P<0.05);④Mindfulness positively moderated the indirect ef-fect of workplace incivility on dynamic work engagement through affective rumination.Conclusion:Workplace incivility not only directly impacts the dynamic work engagement level of healthcare personnel but also indirectly affects dynamic work engagement through affective rumination.Additionally,mindfulness can moderate the impact of workplace incivility on dynamic work engagement by mitigating affective rumination.
