The Influence of Digital Technology Induced Job Requirements on Employee Innovative Behavior:A Study Based on Paradox Theory
Digital transformation not only reshapes enterprise value creation activities,improves enterprise performance,but also profoundly affects employees'innovative behavior.Based on Paradox Theory,this paper aims to explore how adopting digital technology induces changes in job characteristics and requirements(hereafter referred as digital technology requirements),and in turn impacts an employee's innovative behavior through learning tension.Based on the multi-time survey data collected from 418 Chinese employees who have been through digital transformation,the results show that digital technology requirements affect employee innovative behavior through learning tension.Further,leader's empathy not only strengthens the positive effects of digital technology requirements on employee innovative behavior,but also enhances the positive association between learning tension and innovative behavior.The integrated moderated mediation model is also validated.In conclusion,this study deepens the understanding of the mechanism and boundary conditions between digital technology requirements and employee innovative behavior.It expands the realm for exploring employee management issues in the context of digital transformation from the perspective of employee learning,and further enriches and deepens the application scope of learning paradox theory.
