Gain or Loss?The Double-edged Sword Effect of Electronic Performance Monitoring on Employees'Innovation Behavior
As digital supervision means,electronic performance monitoring not only improves the efficiency of enterprise management but also exerts a profound effect on employees'innovative behavior.Based on the resource conservation theory,this study examines the influence of electronic performance monitoring(developmental vs.deterrent)on employees'innovative behavior from dual perspectives of gain and loss.It further investigates the dual mediation path involving learning goal orientation and emotional exhaustion,as well as the moderation effect of superior developmental feedback.Based on the data analysis of 112 leaders and 326 employees,the research findings reveal that developmental electronic performance monitoring has a positive influence on employees'innovative behavior by positively influencing learning goal orientation;deterrent electronic performance monitoring has a negative impact on employees'innovative behavior via its positive effect on emotional exhaustion.In addition,supervisor developmental feedback can enhance the positive impact of developmental electronic performance monitoring on learning goal orientation while weakening the positive impact of deterrent electronic performance monitoring on emotional exhaustion.This study reveals the influence of electronic performance monitoring under different perceptual purposes on employees'innovative behavior and inspires enterprises to optimize the monitoring design and stimulate employees'innovative behavior.
