可持续导向人力资源实践对双元创新的影响及作用机制研究

双元创新能力是企业应对环境不确定性的关键竞争力,而可持续导向人力资源实践则是促进双元创新能力形成的重要组织机制.本研究基于动态能力理论,探讨了战略柔性和环境不确定性在可持续导向人力资源实践对双元创新影响中的作用.通过对206家中国企业的问卷数据进行实证分析,研究结果表明,可持续导向人力资源实践对双元创新具有显著的正向影响.同时,战略柔性在可持续导向人力资源实践与双元创新之间发挥了中介作用,而环境不确定性则调节了战略柔性与双元创新之间的关系.这些发现为理解企业在不确定环境下如何通过有效的人力资源管理实现双元创新提供了有价值的理论视角与实践启示.
Research on the Impact and Mechanism of Sustainability-Oriented Human Resource Practices on Ambidextrous Innovation
Ambidextrous innovation is the key competitiveness of enterprises to cope with environmental uncertainty,and sustainability-oriented human resource practice is an important organizational mechanism to promote the formation of ambidextrous innovation ability.Based on the theory of dynamic capability,this study explores the role of strategic flexibility and environmental uncertainty in the impact of sustainability-oriented human resource practices on ambidextrous innovation.Through the empirical analysis of the questionnaire data of 206 Chinese enterprises,the results show that sustainability-oriented human resource practices have a significant positive impact on ambidextrous innovation.At the same time,strategic flexibility plays a mediating role between sustainability-oriented human resource practices and ambidextrous innovation,while environmental uncertainty moderates the relationship between strategic flexibility and ambidextrous innovation.These findings provide valuable theoretical perspectives and practical implications for understanding how enterprises can achieve ambidextrous innovation through effective human resource management in an uncertain environment.
