警察职业使命感的触发机理研究:基于认知评估的视角

新形势下,我国公安工作的内涵与外延都发生了巨大变化,这对警察职业使命感提出了更高要求.因此,从个体层面进一步激发警察职业使命感变得越发重要.现有文献主要从组织、领导、人格特质和职场地位等视角探讨了职业使命感的触发机理,对认知层面的因素仍缺乏考察.基于认知评估理论,以认知评估为切入点,采用时间滞后的两阶段研究设计对500名警察进行问卷调查,进而探讨警察职业使命感的触发机理.结果表明:(1)不同的认知评估对警察职业使命感具有不同影响;(2)工作重塑在认知评估对警察职业使命感的影响中具有部分中介作用,但仅体现在挑战性评估与警察职业使命感之间;(3)个人声誉关注在不同的认知评估与警察工作重塑之间具有不同的调节作用.研究结论从认知评估视角揭示了警察职业使命感的触发机理,为警察职业使命感的管理实践提供了有益启示.
Study on the Triggering Mechanism of Police Career Calling from the Perspective of Cognitive Assessment
Under the new situation,the connotation and extension of public security work in China have undergone significant changes,which puts higher requirements on police career calling.Therefore,it has become increasingly important to further stimulate police career calling at the individual level.Existing literatures mainly explore the triggering mechanism of career calling from the perspectives of organization,leadership,personality traits,and workplace status,but there is still a lack of investigation into cognitive factors.Based on cognitive appraisal theory,with cognitive appraisal as the starting point,a two-stage research design with time lag was adopted to conduct a questionnaire survey on 500 police officers to explore the triggering mechanism of police career calling.The results show that(1)different cognitive appraisal have different influences on sense of police career calling;(2)job crafting plays a partial mediating role in the influence of cognitive appraisal on police career calling,but it is only reflected between challenging appraisal and police career calling;(3)personal reputation has different moderating effects on the relationship between different cognitive appraisal and police job crafting.The findings of the research reveal the triggering mechanism of police career calling from the perspective of cognitive appraisal,providing useful insights for the management practice of police career calling.
