摘要

采用数字领导力问卷、工作投入量表、组织创新氛围量表和教师工作满意度问卷对321名特殊教育教师进行调研,考察数字领导力与特殊教育教师工作满意度的关系,以及组织创新氛围与工作投入的链式中介效应.结果发现:(1)数字领导力、工作投入和组织创新氛围水平越高,特殊教育教师工作满意度越高;(2)组织创新氛围在数字领导力与特殊教育教师工作满意度之间存在中介效应;(3)工作投入在数字领导力与特殊教育教师工作满意度之间存在中介效应;(4)组织创新氛围与工作投入在数字领导力与特殊教育教师工作满意度间存在链式中介效应.建议夯实学校领导数字素养,提升数字领导力水平;发挥领导引领作用,营造学校组织创新氛围;赋能专业成长,多资源整合保障特殊教育教师工作投入.

Abstract

The Digital Leadership Questionnaire,Work Engagement Scale,Organizational Innovation Climate Scale,and Teachers'Job Satisfaction Questionnaire were used to investigate 321 special education teachers,examining the relationship between digital leadership and special education teachers'job satisfaction and the chain-mediating effect of organizational climate for innovation and job engagement.The results found that(1)the higher the levels of digital leadership,work engagement,and organizational innovation climate,the higher the job satisfaction of special education teachers;(2)work engagement mediates the relationship between digital leadership and teachers'job satisfaction;(3)organizational climate for innovation mediates the relationship between digital leadership and teachers'job satisfaction;(4)There is chain mediating effect of organizational innovation climate and work engagement between digital leadership and job satisfaction.It is recommended to consolidate the digital literacy of school leaders to enhance the level of digital leadership;to play a leading role in creating an atmosphere of organizational innovation in schools;to empower professional growth,and to integrate multiple resources to guarantee the work input of special education teachers.
