The Establishment of an Integrated Model of Quality of Working Life and Turnover Intention Based on Structural Equation Model

目的 该研究以322名护士为被调查者,探讨其工作生活质量与离职倾向之间的关系.方法 引进国外成熟的量表,应用结构方程模型分析工作生活质量与离职倾向之间的关系并构建模型.结果 工作生活质量与工作嵌入、组织承诺呈正向相关;与离职倾向呈负向相关;组织承诺与离职倾向呈负向相关;工作嵌入和组织承诺在工作生活质量与离职倾向关系中都起到部分中介作用.结论 员工拥有更高的主观工作生活质量评价对他们工作嵌入和组织承诺感有积极的影响,进而降低了他们的离职意愿.
Objective To explore the quality of working life and the relationship between turnover intention,and 322 nurses were selected as the research object. Methods Maturity scales was introduced and application of structural equation modeling analysis of the quality of life and the relationship between turnover and build the model. Results Quality of work life and job embeddedness, organizational commitment was positively related and negatively correlated with turnover intention; Organizational commitment and turnover intention had negative correlation; Job embeddedness and organizational commitment played partly mediating effect on quality of working life and turnover intention relationship. Conclusion The establishment of an integrated model of quality of working life ,job embeddedness,organizational commitment and turnover intention of the integrated model,through structural equation modeling.
