Analysis of work pressure and countermeasures for full-time research personnel in university-affiliated hospitals under the background of pre-employment and long-term employment system
Objective To understand the work pressure of full-time research personnel in hospitals and promote the construction of the hospital's talent pool.Methods A self-designed questionnaire was used to survey postdoctoral fellows and full-time research personnel under the age of 45 at Beijing Cancer Hospital.The questionnaire included 6 basic information items such as personnel type,gender,age,alma mater,time at the hospital,and professional title,as well as four dimensions:workload,work difficulty,job identification,and role ambiguity,with a total of 18 items.In July 2023,66 questionnaires were distributed through the"wjx"wechat mini-program.The questionnaire data were entered into Excel,logically checked,and 66 valid questionnaires were received.The survey participants were divided into 4 groups based on age(30 years and below,31-35 years,36-40 years,and above 40 years)and 2 groups based on the time they had been at the hospital(5 years and below,and 5 years and above).Statistical analysis was performed using SPSS 19.0 software.Descriptive analysis was used for basic information of the survey participants,expressed in terms of numbers and composition ratios(%).The perceived work pressure scores for research work in different dimensions were represented as xˉ±s.Single-factor analysis of variance was used to compare the perceived work pressure in different dimensions among survey participants of different genders,ages,personnel types,alma maters,times at the hospital,and professional titles.Results The overall score for the research work pressure of the 66 full-time research personnel at Beijing Cancer Hospital averaged(3.37±0.53)points.The mean scores for each dimension,from high to low,were workload,work difficulty,job identification,and role ambiguity.Research personnel aged 31-35 faced higher overall research work pressure and pressure in all four dimensions compared to other age groups.Those with less than 5 years of work experience at Beijing Cancer Hospital felt higher pressure in the workload dimension compared to those with 5 years or more of work experience.These differences were statistically significant(all P<0.05).Conclusion Full-time research personnel at Beijing Cancer Hospital experience certain work pressure in the dimensions of workload,work difficulty,and job identification.Research personnel aqed 31-35 faced higher work pressure.
