摘要
目的 探讨综合医院新任护士长任职期间的心理体验,为制定新任护士长心理支持方案提供依据.方法 采用目的抽样法,选取南京市6所综合医院的14名新任护士长为调查对象,对其进行面对面、半结构式访谈.采用Colaizzi 7步分析法分析归纳并提炼主题.结果 归纳出4个主题:负性体验(负性情绪突出、工作家庭冲突加剧、情绪管理能力不足);正性体验(自我反思促进自身进步、问题应对能力得到提升);心理疏导需求;各方支持促进赋能.结论 新任护士长任职期间负性情绪体验较突出、工作家庭冲突加剧、情绪应对能力不足;新任管理岗可促进其自身反思与进步,同时支持需求增加.建议医院管理者针对性地采取干预措施,积极探索新任护士长心理支持体系的新模式.
Abstract
Objective To explore the psychological experience of new head nurses in general hospitals during their tenure,so as to provide a basis for developing a psychological support program for them.Methods Fourteen new head nurses were selected from 6 general hospitals in Nanjing using the purposive sampling method,and were conducted face-to-face and semi-structured interviews.Colaizzi 7-step analysis method was adopted to analyze,summarize and extract the theme.Results The psychological experience of the new head nurses can be summarized into four themes:negative experience(prominent negative emotion,intensified work-family conflict,and insufficient emotion management),positive experience(self-reflection promoted improvement,improved problem solving ability),psychological counseling needs and support from all parties to promote empowerment.Conclusion During the tenure of new head nurses,they experience negative emotion,intensified work-family conflict and insufficient emotional coping ability,as well as improved self-ref lection,and increased needs for support.It is suggested that senior hospital managers should take intervention measures,and actively explore the targeted new mode of psychological support system for them.
