长沙市三甲医院第三方人事代理护士留职意愿现状及影响因素分析

摘要
目的 调查长沙市三甲医院第三方人事代理护士的留职意愿,并分析其影响因素.方法 选取长沙市4所三甲医院206名第三方人事代理护士为研究对象,采用一般资料调查表、中文版护士留职意愿问卷、心理资本问卷以及护士职业认同评定量表对其进行调查.结果 第三方人事代理护士留职意愿量表总分为(17.28±4.61)分,条目均分为(2.88±0.57)分.多元线性回归分析结果显示,月工资收入、家人支持度、心理资本以及职业认同水平为第三方人事代理护士留职意愿的独立影响因素(R2=0.755,调整后R2=0.725;F=15.137,P<0.001),解释总变异的72.5%.结论 长沙市三甲医院第三方人事代理护士留职意愿偏低,护理管理者应着重关注月工资收入、家人支持度、心理资本水平以及职业认同水平低的第三方人事代理护士,改善其工资待遇,加强其组织心理支持,提升其职业认同,进而提升其留职意愿.
Abstract
Objective To investigate the willingness of third-party personnel agency nurses to stay on duty and analyze its influencing factors.Methods A cross-sectional survey was conducted on 206 nurses from 4 grade-A tertiary hospitals in Changsha on third-party personnel agency,using the nurse general information scale,retention intention scale(RIS),psychological capital questionnaire,and occupational identity assessment scale.Results The total RIS score was(17.28±4.61)points,with an average item score of(2.88±0.57)points.Moreover,the multiple linear regression analysis showed that monthly salary income,family support,psychological capital,and professional identity were the main influencing factors of the total RIS score(R2=0.755,adjusted R2=0.725;F=15.137,P<0.001),which could explain 72.5%of the total variance.Conclusion The willingness is at a low level,which needs to be paid attention to and further improved.As to their low salary,family support,psychological capital and professional identity,their willingness to stay on duty should be enhanced by improving their pay,giving them psychological support and professional identity.
