摘要

目的 了解多院区轮转模式下护士的工作现状,为多院区护理协同管理提供参考.方法 对华中科技大学同济医学院附属同济医院的18名护士进行半结构式访谈,采用类属分析法分析资料.结果 在多院区轮转模式下,通勤时间、科室氛围、人力资源储备、工作时长、薪酬分配、医疗服务流程均会影响护士工作状态.结论 管理者应通过统一中层护理管理者对多院区协同管理的认知,完善人员轮转机制、按比例配置护理人力结构、优化激励机制、实施个性化管理、搭建集成化满意度监测平台,提高护理人员满意度和护理服务质量,减少护理人员流失.

Abstract

Objective To understand the current situation of nurses in a multi-district rotation model,so as to provide references for future coordinated management.Methods Eighteen nurses were given semi-structured interviews and the data were analyzed using thematic analysis.Results In such rotation model,the nurses'work status was affected by the commuting time,departmental atmosphere,departmental manpower structure,working duration,salary distribution and the smoothness of medical service process.Conclusion Managers should unify the cognition of middle-level nursing managers on the collaborative management of multiple hospitals,improve the personnel rotation mechanism,allocate the nursing manpower structure proportionally,optimize the incentive mechanism,implement personalized management,and build an integrated satisfaction monitoring platform to improve nurses'satisfaction and nursing service quality,and reduce nurse turnover.
