数字化时代服务型企业需要什么样的技能型人才——基于对66家企业HR访谈的一项扎根理论研究
What Kind of Skilled Talents Are Required by Service-oriented Enterprises in Digital Age?A Grounded Theory Study based on Interviews with HR Managers from Sixty-six Companies

摘要
数字技术正在改变服务行业所需要的技能型人才的素养构成,但已有研究大多采用理论演绎的进路,难以厘清服务行业技能型人才的素养结构,无法明示数字技术带来的影响.研究锚定数字化时代服务行业技能型人才的素养构成向度及其变化,采用扎根理论方法,对66家服务型企业的HR进行深度访谈,并对获得的一手资料进行解读、归纳、精炼,从而构建了数字化时代服务型企业所需要的技能型人才的素养结构模型.该模型表明,数字化时代服务型企业所青睐的技能型人才应具备核心素养和基础素养两大模块.核心素养包括稳定踏实、吃苦精神,安全意识、责任心,沟通能力、表达能力,学习意识、学习能力,智能化的应用性、复合性技能5项;基础素养包括企业融入意识、基于岗位工作需要的综合素养、宽广的基本理论知识3项.每一项素养均具有其特定的内涵,价值也各不相同.职业院校一直强调具体的岗位工作技能、精深的专业知识以及薪酬观、学历、专业等因素,但研究显示,这些并不是服务型企业的关注要点.
Abstract
Digital technology is changing the composition of skilled talents required in the service industry.However,existing research mostly relies on theoretical deduction,making it difficult to clarify the structure of skilled talents in the service industry or demonstrate the impact of digital technology.This study aims to identify the dimensions and changes in the composition of skilled talents in the service industry in the digital age.Through in-depth interviews with HR managers from sixty-six service-oriented enterprises using the grounded theory method,first-hand data was interpreted,summarized,and refined to construct a model for the structure of skilled talents needed by service-oriented enterprises in the digital age.The model indicates that service-oriented enterprises in the digital age favor talents that possess two major modules:core competency and foundational competency.Core competency includes stability and resilience,a sense of safety and responsibility,communication and expression abilities,learning awareness and capability,as well as intelligent application and diversified skills.Foundational competency includes an awareness of enterprise integration,comprehensive competency based on job requirements,and broad theoretical knowledge.Each competency within these two modules has specific connotations and values.Vocational colleges have consistently emphasized specific job skills,in-depth professional knowledge,and factors such as salary expectations,educational background,and majors.However,this study shows that these are not the primary concerns of service-oriented enterprises.
