Analysis on role pathway of structural empowerment and job-esteem on job embeddedness among nurses in military hospitals
Objective To understand the relationship between structural empowerment,job-esteem and job embeddedness of nurses in military hospitals,and analyze the role of job-esteem among structural empowerment and job embeddedness.Methods From May to September 2022,a total of 271 nurses were selected from military hospitals in Beijing City to conduct an electronic questionnaire survey using general information questionnaire,conditions of work effectiveness questionnaire,job-esteem scale for nurses in hospital and global job embeddedness items.And the data were analyzed.Results The score of structural empowerment among nurses in military hospitals was(53.35±7.05)points.The score of job-esteem was(99.06±8.02)points.The score of job embeddedness was(21.74±5.56)points.Structural empowerment,job-esteem and job embeddedness were positively correlated(all P<0.01).Structural equation model showed that structural empowerment and job-esteem had a direct positive effect on job embeddedness(β=0.872,0.493,both P<0.01),and job-esteem partially mediated the relationship between structural empowerment and job embeddedness,with a mediating effect of 0.430,accounting for 43.43%of the total effect.Conclusion Structural empowerment can not only directly affect job embeddedness of nurses in military hospitals,but also indirectly through job-esteem.
