Analysis on status quo and influencing factors of job crafting among junior nurses in grade-A tertiary of Xinjiang Uygur Autonomous Region
Objective To investigate the current situation of job crafting among junior nurses and analyze its influencing factors,in order to provide reference for promoting job crafting among junior nurses.Methods From January to March 2023,a survey was conducted on 431 junior nurses from three grade-A tertiary comprehensive hospitals in Xinjiang Uygur Autonomous Region using the general questionnaire,job crafting scale,organizational support scale,and proactive personality scale.Results The total score of job crafting for junior nurses was(74.34±11.76)points.The job crafting was positively correlated with organizational support and proactive personality(r=0.572,0.580,both P<0.05).The results of multiple linear regression analysis showed that educational background,employment nature,self-evaluation of job satisfaction,organizational support,and proactive personality were the influencing factors for job crafting of junior nurses(all P<0.05).Conclusions The overall job crafting of junior nurses is at a moderate level,and is influenced by various factors.The managers should continue to pay attention to job crafting level of junior nurses,and actively provide support and carry out corresponding training to promote their job crafting behavior,so as to stabilize and develop the nursing team.
