Chain mediating role of psychological contract and job satisfaction in relationship between perceived organizational support and turnover intention among physicians in Yinchuan City
Objective To explore the relationship between the sense of organizational support and turnover intention of physicians in public hospitals in Yinchuan City,analyze the chain mediating role of psychological contract and job satisfaction in the relationship between the two.Methods From April to June 2022,a questionnaire survey was conducted among 337 physicians in four tertiary public hospitals in Yinchuan City by the perceived organizational support(POS),psychological contract(PC),job satisfaction(JS)and turnover intention(TI).Results The total average score of organizational support,psychological contract,job satisfaction and turnover intention among physicians in Yinchuan City was(3.51±0.64),(4.05±0.45),(3.51±0.60)and(2.38±0.83)points,respectively.There were statistically significant differences in POS score among physicians with different age,education background,length of service,and professional title(all P<0.05).There were statistically significant differences in the PC score among physicians with different age and professional title(all P<0.05).There were statistically significant differences in the scores of JS and TI among physicians with different age,length of service and professional title(all P<0.05).The POS of physicians was significantly positively correlated with PC and JS(r=0.777,0.764,both P<0.01),and significantly negatively correlated with TI(r=-0.566,P<0.01).The PC was significantly positively correlated with JS(r=0.760,P<0.01),and significantly negatively correlated with TI(r=-0.602,P<0.01).The JS was significantly negatively correlated with TI(r=-0.661,P<0.01).The mediation model test showed that independent mediating effects of psychological contract and job satisfaction on the relationship between organizational support and turnover intention and the chain mediating effect of psychological contract-job satisfaction were significant,and the mediating effects accounted for 29.42%,36.03%and 26.86%of the total effect,respectively.Conclusion The psychological contract and job satisfaction of physicians in Yinchuan City have a chain mediating effect between perceived organizational support and turnover intention.
