Chain mediating effect of job stress and organizational silence between perceived organizational support and work prosperity of medical staff
Objective To explore the multiple mediating effects of job stress and organizational silence in the influence mechanism of perceived organizational support on medical staff's work prosperity.Methods A total of 361 medical workers from four grade-A tertiary hospitals in Sichuan Province were selected by the convenience sampling method from January to April 2023.The general information questionnaire,work stress scale,organizational silence scale,perceived organizational support scale and work prosperity scale were used for investigation.The chain mediating model of job stress and organizational silence was constructed and tested.Results The scores of perceived organizational support,work stress,organizational silence and work prosperity in 361 medical workers were(41.17±8.10),(27.34±9.38),(35.55±8.94)and(45.84±9.36)points,respectively.The work prosperity of medical staff was positively correlated with perceived organizational support(r>0,P<0.05),and negatively correlated with work stress and organizational silence(r<0,P<0.05).The total indirect effect of perceived organizational support on work prosperity was 0.244.The specific mediating effects of work stress and organizational silence on work prosperity accounted for 24.00%and 10.61%respectively,and the chain mediating effect of the two accounted for 11.16%.Conclusions The work prosperity of medical staff in four grade-A tertiary hospitals in Sichuan Province is at a medium level.The multiple mediating roles of work stress and organizational silence in the influence mechanism of perceived organizational support on the work prosperity of medical staff are established.The medical managers should pay attention to medical staff with low level of medical staff reduce their work pressure and organizational silence,so as to further enhance work prosperity.
